本研究は、一般病院で勤務する看護管理者が、自身の管理者としての成長を促進したと捉える仕事上の経験を明らかにすることを目的とした。方法は、全国8地域区分から400床以上の病院97施設を無作為抽出し、同意が得られた34病院の看護管理者323名を対象に無記名自記式質問紙調査による因子探索的研究を行った。因子分析の結果、44項目8因子が抽出された。看護管理者の成長を促進した仕事上の経験には、《上司によるメンタリング》《チャレンジングな取り組み》《人を育てる役割を担う》《リーダーとしての苦境体験》《師長新任期の役割不全》《継続教育からの学び》《患者との真摯な関わり》《反面教師としての上司との関わり》であった。各因子のクロンバックα係数は.957から.683であり信頼性が確認された。これらの経験は、次世代管理者の効果的な人材開発に貢献しうる資料となることが示唆された。This study aimed to clarify which work experiences are perceived by nurse administrators who work in general hospitals to have promoted their own growth as administrators. We randomly sampled 97 hospitals with 400 beds or more from eight regional divisions nationwide, and from the 34 hospitals that gave their consent, we conducted an exploratory study of factors using anonymous self-administered questionnaire surveys of 323 nurse administrators. We extracted 44 items and 8 factors through from factor analysis. The work experiences that promoted the growth of nurse administrators included《mentorship from my boss》《dealing with challenges》《taking on the responsibility of nurturing staff 》《experiencing predicaments as a leader》《failing in my role as new nurse manager》《learning from continuing education》《sincere relationships with patients》, and《 learning from my bossʼs mistakes》. The Cronbachʼs α coeffi cient of each factor was between .957 and .683, confirming the surveyʼs reliability. Our findings suggested that these experiences are the resources that can contribute to the eff ective personnel development of the next generation of nurse administrators.
