Purpose The exchange of ideas, opinions, and concerns is vital for sustainable individual and collective development. If employees conceal information or withhold their views, potential for improvement and learning lays dormant and negative circumstances may endure which potentially harm, employees, organizations, and stakeholders. Research and media reports indicate that employee silence is an internationally occurring phenomenon. To facilitate research on employee silence, we validate a measure of four forms of silence based on their underlying motives (i.e., fear, resignation, prosocial, and opportunistic ; Knoll & van Dick, 2013) across fifteen countries (eleven languages). We expand this measure by two additional motives, namely disengagement and lacking confidence (Brinsfield, 2013), and examine whether relationships between the six motives and relevant antecedents (i.e., psychological safety) and outcomes (i.e., health) of silence differ across motives and samples. Design/Methodology We collected cross-sectional survey data in sixteen samples (N = 3’639) and inspected the scale’s reliability and validity across these using latent variable modeling. Results Measurement invariance holds across samples. Associations of psychological safety with the silence motives seem invariant across samples (but distinct with respect to motives) whereas the associations with health differ. Limitations We used convenience sampling. Research/Practical Implications We provide researchers with a validated scale of the six postulated motives of employee silence and explore international differences in silence motives and relationships of silence with psychological safety and health. Originality/Value Our large-scale international study is the first to develop and validate a fine-grained measure of silence motives and provides preliminary evidence for its usefulness

Health care professionals deal on a daily basis with several job demands - emotional, cognitive, organizational and physical. They must also ensure high quality care to their patients. The aim of this study is to analyse the impact of job demands on quality of care and to investigate team (backup behaviors) and individual (positivity ratio) processes that help to shield that impact. Data was collected from 2,890 doctors and nurses in 9 European countries by means of questionnaires. Job demands have a negative impact on the quality of care delivered by health professionals. Backup behaviors had a mediating effect between job demands and quality of care. Also, the positivity ratio of professionals (ratio of positive and negative emotions experienced) was also found as a significant mediator between most job demands and quality of care dimensions. Finally, we found a double mediation between most job demands and quality of care, where backup behaviors influenced the positivity ratio. Quality of care in hospitals is closely related to job demands. Hospital managers should consider the importance of cooperation within health care professionals' teams and ought to find ways to develop teamwork in order to promote patients' safety. Los profesionales de la salud tratan a diario con múltiples exigencias laborales -emocionales, cognitivas, organizacionales y físicas. También deben garantizar la máxima calidad de atención a sus pacientes. El objetivo de este estudio es analizar el impacto de las demandas laborales en la calidad de los cuidados y de investigar los procesos de equipo (backup behaviors) e individuales (positivity ratio) que ayudan a proteger al trabajador de ese impacto. Se recogieron datos de 2.890 médicos y enfermeros en 9 países europeos a través de cuestionarios. Las demandas laborales tienen un impacto negativo en la calidad de los cuidados proporcionados por profesionales de la salud. Los procesos de equipo (backup behaviors) tuvieron un efecto de mediación entre las demandas del trabajo y la calidad de los cuidados. Además, la ratio de positividad de los profesionales (proporción de emociones positivas y negativas) también se encontró como un mediador importante entre la mayoría de demandas de trabajo y la calidad del cuidado. Por último, se encontró una doble mediación entre la mayoría de las demandas de trabajo y calidad de la atención, donde los procesos de equipo influyeron en la ratio de positividad. La calidad de los cuidados proporcionados en los hospitales está muy relacionada con las exigencias del trabajo. Los directores de hospitales deben considerar la importancia de la cooperación entre equipos de profesionales de salud y encontrar formas de desarrollar el trabajo en equipo con el fin de promover la seguridad de los pacientes.

Many ethical scandals in the business world have shown how ethical misconduct can negatively affect the company and have further urged improved business ethics and greater corporate social responsibility. Leaders play an essential role in the ethical conduct of an organization. Therefore, it is crucial to further study leaders’ ethics and decision-making regarding ethical infused situations. Previous research provides a profound collection of empirical studies that study leaders’ ethical decision-making approach. However, authors have failed to include other social roles in their studies. This study aims to advance knowledge in ethical decision-making by integrating two roles: the role of being a parent and the role of being a leader. This qualitative study aims to capture parent leaders’ experiences on parenthood and its effect on their ethical decision-making approach in the context of work. For this purpose, 22 semi-structured interviews with parent leaders have been conducted. With the help of the thematic analysis, four themes and 11 sub-themes have been identified. The findings showed that parent leaders show higher empathy for other parents which increases the moral intensity. Regarding their ethical decision-making, their moral awareness is mainly affected by their parental role when confronted with other parents’ problematic situations. For any other ethical infused situations in the context of work, leaders tend to compartmentalize their parental role from their leadership role to act on their role effectively. Implications of this study urges theory and businesses to consider the whole self of an individual. Escândalos éticos no mundo corporativo demonstram como a falta de ética pode afetar negativamente as empresas, incentivando uma melhoria ética e responsabilidade social corporativa. Os líderes desempenham um papel essencial na conduta ética de uma organização. Portanto, é crucial que hajam estudos exploratórios sobre liderança ética e tomada de decisão de um líder relativamente a situações éticas. Estudos anteriores abordam extensivamente a tomada de decisão ética dos líderes. No entanto, os autores não incluíram outros papéis sociais em seus estudos. Este estudo exploratório tem como objetivo avançar o conhecimento relativo à tomada de decisões éticas, integrando dois temas: o papel da parentalidade e da liderança. Esta análise qualitativa tem como objetivo explorar as narrativas e experiências de pais líderes sobre a paternidade e o seu efeito na abordagem de tomada de decisão ética nas organizações. Para tal, foram realizadas 22 entrevistas semiestruturadas com pais que desempenham papeis de liderança. Através de uma análise temática, quatro temas e 11 subtemas foram identificados. Os resultados mostraram que os líderes que são pais demonstram maior empatia quando tomam decisões referentes a outros pais. Relativamente à tomada de decisão ética, a sua consciência moral é maioritariamente afetada pelo papel de pais quando confrontados com situações problemáticas de outros pais. Noutras situações éticas infundidas no contexto de trabalho, os líderes tendem a separar o papel parental do papel de liderança para agir de forma eficaz. Este estudo incita a teoria e as organizações a terem em consideração o indivíduo como um todo.

Background: Quality of cancer care still needs improvement and one of its requirements is a patient-centered care, which englobes several dimensions, such as communication. Even though knowing its importance in cancer settings, and that it impacts both patients and doctors, there is still gaps on understanding patients' perspectives about oncologic consultations. Aim: To obtain a deeper understanding about how patients evaluate their interactions with oncologists in consultations, using their cognitions and affective states as indicators of the quality of patient cancer care. Method: We performed a descriptive qualitative study which allowed cancer patients to describe how they felt in oncologic consultations, their thoughts, and how communication occurs with doctors. To address these questions, we conducted semi-structured interviews with twenty-six patients. Findings: We identified categories and subcategories which highlighted communication as a central piece of doctor-patient encounters. Then, we developed a model which englobes four dimensions of communication. The purpose was to describe patients’ perspectives about each dimension and to help hospital managers to improve the quality of cancer care, by understanding patients' cognitions and affective states. Conclusion: Communication is essential to cancer patients and it is not always valued by doctors neither adapted to patients' differences, such as gender ones. Considering patients' insights about their experience and interactions with oncologic doctors during consultations, communication skills training should be implemented not only in undergraduate programmes but also during all professional lifetime. Literatura: A qualidade dos cuidados oncológicos requer melhorias e um dos requisitos é um cuidado centrado nos pacientes, que engloba dimensões como a comunicação. A sua importância na oncologia e o impacto para pacientes e médicos são reconhecidos, mas ainda há falhas na compreensão das perspetivas dos pacientes. Objetivo: Pretende-se um conhecimento aprofundado da avaliação dos pacientes nas interações com os médicos oncologistas, através das suas cognições e estados afetivos como indicadores da qualidade dos cuidados. Método: Realizámos um estudo qualitativo descritivo para que os pacientes oncológicos descrevessem como se sentem nas consultas oncológicas, os seus pensamentos e como a comunicação ocorre com os médicos. Como tal, conduzimos entrevistas semiestruturadas com vinte e seis pacientes. Resultados: Identificámos categorias e subcategorias que enfatizaram a comunicação como peça central das interações médico-paciente. Seguidamente, desenvolvemos um modelo com quatro dimensões da comunicação. Este descreve as perspetivas dos doentes sobre cada dimensão e ajuda os hospitais a encontrar formas de melhorar a qualidade dos cuidados, ao perceber as cognições e estados afetivos dos pacientes. Conclusão: A comunicação é essencial para os doentes oncológicos e nem sempre é valorizada pelos médicos nem adaptada às suas diferenças, como as de género. Considerando as opiniões dos pacientes sobre as suas experiências e interações com os oncologistas durante as consultas, as "skills" de comunicação devem ser ensinadas e implementadas em estudantes de medicina e durante toda a vida profissional.

This thesis examined the moderating role of individual orientation to collectivism in the relationship between work engagement and job performance in military contexts. We began by describing the work engagement and job performance literature and the relationship between them. To address the question of how and when would work engagement of military be associated with higher levels of job performance, we developed two studies. The first study was qualitative and pretended to analise what characterized a good performer in the military, as well as the strategies that militaries use to enhance their performance. Results of Study 1, with interviews to 25 staff officers or senior military leaders in active service from different military organizations, showed that although there are some similarities with the job performance model that Campbell (1990, 2012) used to describe job performance, there are some singularities of the military context. Namely, a focus on the collective had been identified as a salient factor of job performance in military contexts. Thus, we conducted a second study using a multi-source cross –sectional design with 150 military staff officers and their supervisors (N=33). In that study, we analysed the impact of individual orientation to collectivism for the relationship between staff officers’ work engagement and job performance (reported by the supervisor) in a military context. The results demonstrated that staff officers’ work engagement was positively associated with their job performance (reported by their supervisor) only when they had higher levels of orientation to collectivism. According to the results of the two studies, we argue that in order to improve individual job performance in military contexts, military managers should invest on staff officers’ orientation to collectivism by training them and reinforcing that orientation through socialization practices. Esta tese examinou o papel moderador da orientação individual para o coletivismo na relação entre o work engagement e o desempenho no trabalho em contextos militares. Começámos por descrever a literatura do work engagement e do desempenho no trabalho e a relação entre estes. Para abordar a questão de como e quando o work engagement dos militares está associado a níveis mais elevados de desempenho no trabalho, desenvolvemos dois estudos. O primeiro estudo foi qualitativo e pretendeu analisar o que caracterizava um bom desempenho militar, bem como as estratégias que os militares usam para melhorar seu desempenho. Os resultados do Estudo 1, com entrevistas a 25 militares ou líderes militares seniores em serviço ativo, oriundos de diferentes organizações militares, mostraram que embora existam algumas semelhanças com o modelo que Campbell (1990, 2012) usou para descrever o desempenho no trabalho, existem algumas singularidades do contexto militar. Uma destas singularidades é nomeadamente uma maior focalização no coletivo como fator saliente do desempenho no trabalho em contextos militares. Assim, realizámos um segundo estudo usando um desenho cross-sectional com recurso a múltiplas fontes: 150 oficiais e os seus supervisores (N = 33). Nesse estudo, analisámos o impacto que a orientação individual para o coletivismo tem na relação entre o work engagement do oficial e o desempenho no trabalho (relatado pelo seu supervisor). Os resultados mostraram que o work engagement dos oficiais estava positivamente associado ao seu desempenho no trabalho somente quando eles tinham uma maior orientação individual para o coletivismo. De acordo com os resultados dos dois estudos, argumentamos que para melhorar o desempenho individual no trabalho em contextos militares, os gestores militares devem investir na orientação individual dos funcionários para o coletivismo, treinando-os nesse sentido e reforçando essa orientação por meio de práticas de socialização.

Over the last decades, the nature of work and how individuals live their employee experience have been dramatically changing. New firms are rising, organizational cultures are shifting, and so the entrepreneurial context has become an interesting research scope for different academic areas. Considering the volatility and unpredictability of new-born technological business ventures, startup workers are considered to deal with unique job demands compared with regular employees. A need to be available 24/7, higher responsibilities and ability to deal with risk and uncertainty are challenging features that these employees – from founders to workers- must cope with in their daily lives. This setting converts the entrepreneurial context into an emotional roller coaster, where individuals can easily move from one core affective state to the other in the same temporal moment, triggered by events at the workplace. To maximize efficiency and save resources, these organizations are flattening hierarchies and expanding responsibilities to the employees. Empowering leadership assumes here a main role in how startup workers experience affectivity in this context. By conducting a study among 180 startup workers in Portugal, we found that in the presence of elevated levels of entrepreneurial demands, employees’ emotions at work tend to oscillate more. Leader’s behaviour is a key element for the presence of affect oscillation, since these demands were only related to affect oscillation when employees reported their leaders as having average or high levels of empowering leadership. Nas últimas décadas a natureza do trabalho e forma como os indivíduos vivem a experiência de ser colaborador tem mudado drasticamente. Novas empresas surgem, as culturas organizacionais transformam-se e o contexto de empreendedorismo tornou-se um âmbito de pesquisa interessante para diversas áreas académicas. Tendo em consideração a volatilidade e imprevisibilidade dos novos negócios tecnológicos, quem trabalha em "startups" lida com exigências de trabalho únicas, comparadas com funcionários de empresas normais. A necessidade de estar disponível 24/7, responsabilidades acrescidas e capacidade de lidar com o risco e incerteza são características desafiantes que estes trabalhadores - desde fundadores a colaboradores - têm de lidar no seu quotidiano. Este cenário torna o contexto empreendedor uma montanha-russa de emoções, onde os indivíduos conseguem facilmente passar de um estado afetivo para o outro no mesmo espaço temporal, devido aos eventos do ambiente de trabalho. Para maximizar eficiência e economizar recursos, estas empresas estão a tornar as suas estruturas hierárquicas mais planas e assim expandir responsabilidades pelos trabalhadores. A "empowering leadership" assume um papel fundamental na forma como os trabalhadores de "startups" experienciam a afetividade neste contexto. Através de um estudo realizado com 180 funcionários de startups em Portugal, descobrimos que na presença de elevados níveis de "entrepreneurial demands", as emoções dos funcionários tendem a oscilar mais. O comportamento dos líderes é um elemento-chave para a presença de oscilação emocional, dado que estas exigências estão apenas relacionadas com a oscilação do afeto quando os funcionários alegam que os seus líderes demonstram níveis médios ou altos de "empowering leadership".

The objective of this study was to understand the relationship between creativity and work-nonwork enrichment, having meaningfulness at work as a mediator. Most literature focus on the precedents of creativity, instead of its consequences, and since it can have major impact on the individual that performs it, it is a relevant topic to understand. We also decided to study the work-nonwork dynamic since most studies are related to work-family. Since people are having children later in life or not having them at all, we consider important to be more inclusive in our study. To access our hypothesis, we presented a questionnaire to 164 employees of one consultancy company. We discovered that creative behaviors at work can contribute to enrich the private life of the employee. Additionally, we also found out that meaningfulness at work mediates this relationship. O objetivo deste estudo foi compreender a relação entre a criatividade no trabalho e o enriquecimento da vida privada que o trabalho possibilita, tendo o significado do trabalho como mediador. A maioria das publicações foca-se nos antecedentes da criatividade, em vez das suas consequências. Uma vez que esta pode ter um grande impacto no indivíduo que a realiza, é um tópico de extrema importância. Neste estudo participaram 164 trabalhadores de uma empresa de consultoria. Os resultados sugerem que os comportamentos criativos no trabalho podem contribuir para enriquecer a vida privada do trabalhador e que esta relação é mediada pelo significado que os trabalhadores atribuem ao seu trabalho. Os resultados são discutidos tendo em conta os seus contributos teóricos e empíricos, bem como as suas limitações e as possíveis investigações futuras.

Classificação nas categorias definidas pela American Psychological Association (PsycINFO Classification Categories and Codes): 2950 Marriage & Family; 3650 Personnel Attitudes & Job Satisfaction; 3660 Organizational Behavior. O presente estudo pretendeu analisar em que condições a dificuldade em conciliar o trabalho com a família (conflito trabalho-família) afeta a perceção que o indivíduo tem da sua auto-eficácia no trabalho. Partindo da teoria da conservação dos recursos (Hobfoll, 1989, 2002) procurou-se testar a hipótese de que o conflito trabalho-família experienciado pelo indivíduo diminui os seus recursos psicológicos, nomeadamente a sua perceção de auto-eficácia no trabalho, sendo contudo este efeito mais evidente nos indivíduos com elevados níveis de identificação organizacional. Os dados foram recolhidos através de um questionário auto-reportado, o qual foi aplicado em dois momentos do tempo distintos, a uma amostra de 102 enfermeiros, pertencentes a uma instituição de saúde privada Portuguesa. Os resultados obtidos demonstraram que quanto mais o indivíduo considera que o seu trabalho interfere com as suas funções no seio da família, menos o indivíduo considera que é capaz de executar de forma eficaz as suas tarefas no trabalho. Esse efeito negativo foi mais evidente em indivíduos com níveis elevados de identificação com o hospital em que trabalhavam. Implicações teóricas, empíricas e práticas e direções para estudos futuros são discutidos. The present study aimed to analyze the conditions in which the difficulty in reconciling work with family (work-family conflict) affect the perception the individual has of his self-efficacy at work. According to conservation of resources theory (Hobfoll, 1989, 2002) it was sought to test the assumption that the work-family conflict experienced by the individual, lessens his psychological resources, namely his perception about self-efficacy at work, being this effect, however, more evident in individuals with high levels of organizational identification. Data were collected through a self-reported questionnaire, which was applied in two distinct moments in time, to a sample of 102 nurses from a Portuguese private health institution. The obtained results showed that the more the individual considers that his work interferes with his functions within the family, the less he considers himself able to execute effectively his work tasks. That negative effect was more apparent in individuals with high levels of identification with the hospital where they worked. Theoretical, empirical and pratical implications as well as guidelines for further studies are also discussed.

Num estudo com 66 professores, analisámos a relação existente entre a perceção de enriquecimento trabalho-família e a saúde do indivíduo, numa base diária. Baseando-nos na teoria da conservação dos recursos (Hobfoll, 1989, 2002) hipotetizámos que o nível diário de enriquecimento trabalho-família sentido aumentaria os recursos do indivíduo, nomeadamente a sua autoeficácia percebida, o que, por sua vez, afetaria positivamente a sua saúde. Os professores que participaram no estudo preencheram questionários diários durante uma semana de trabalho, tendo as variáveis em análise sido medidas com escalas previamente validadas na literatura. Os resultados evidenciaram que o enriquecimento trabalho-família sentido diariamente está associado a uma melhor saúde percebida (com referência a um menor número de sintomas psicossomáticos). Para além disso, os resultados mostraram que o efeito do enriquecimento trabalho-família na saúde é parcialmente explicado pelo aumento da perceção de autoeficácia do indivíduo. As limitações do estudo, bem como as implicações teóricas e práticas dos resultados encontrados e as sugestões para pesquisas futuras, são discutidas. In a study with 66 teachers, we analyzed the relationship between the perception of work-family enrichment and health of the individual on a daily basis. Based on the conservation of resources theory (COR) (Hobfoll 1989, 2002) we hypothesized that the daily level of work-family enrichment would increase the resources of the individuals, including their perceived self-efficacy, which, in turn, would positively affect their health. Teachers who participated in the study filled out daily questionnaires during a week of work, and the variables analyzed were measured with scales previously validated in the literature. The results showed that daily perceived work-family enrichment is associated with better perceived health (participants reported less psychosomatic symptoms). In addition, the results showed that the effect of work-family enrichment in health is partially explained by an increased perception of self-efficacy. The limitations of the study, as well as the theoretical and practical implications of the findings and suggestions for future research are discussed.

With this article we hope to break open a deeper discussion about the differences between self-employed and employees. We answer our research question: Is there a difference in the mental well-being of self-employed and employees? Are the predictors of mental wellbeing on self-employees’ and employees the same? In order to provide an answer, we use the Effort-Rewards Imbalance (ERI) model as a theoretical framework to understand how the quality of work is associated with mental wellbeing in self-employed people and employees. As a dataset we use The European Working Conditions Survey (EWCS). Within this dataset we reconstructed the ERI scale and tested our hypotheses using a hierarchical linear regression. Our results show that self-employed people report better mental well-being when compared to employees. Moreover, our results suggest that the predictors of self-employees’ mental well-being are different from the predictors of employees’ mental well-being. Rewards, such as empowerment, career advancement, social support from colleagues and satisfaction with wage, are positively related with employees’ mental well-being. The self-employed have only empowerment, social support and wage satisfaction associated with mental well-being. Efforts like work pace, interruptions, ergonomic risks and emotional strain are negatively related with employees’ mental well-being. None of them appear to be detrimental for self-employees’ mental well-being. In fact, interruptions even seem to be positively associated with self-employees’ mental well-being. Our results also indicate that the self-employment status interacts with an effortreward imbalance (an imbalance means higher efforts than rewards at work) in the prediction of participants’ self-reported mental well-being. Com este artigo, esperamos quebrar abrir uma discussão mais aprofundada sobre as diferenças entre trabalhadores independentes e trabalhadores. Nós responder a nossa questão de pesquisa: Existe uma diferença no bem-estar mental dos trabalhadores independentes e? São os preditores de bem-estar mental na auto-empregados e empregados do mesmo? A fim de dar uma resposta, usamos o modelo Esforço-Rewards Desequilíbrio (ERI) como referencial teórico para entender como a qualidade do trabalho está associado ao bemestar mental em pessoas auto-empregadas e empregados. Como um conjunto de dados que usamos O Inquérito Europeu sobre as Condições de Trabalho (EWCS). Dentro deste conjunto de dados reconstruímos a escala ERI e testado nossas hipóteses usando uma regressão linear hierárquica. Nossos resultados mostram que os trabalhadores independentes relatam uma melhor bem-estar mental quando comparados aos trabalhadores. Além disso, nossos resultados sugerem que os preditores de auto-empregados de bem-estar mental são diferentes dos preditores de funcionários de bem-estar mental. Enquanto recompensas, como a emancipação, a progressão na carreira, o apoio social dos colegas e satisfação com o salário, estão positivamente relacionados com o bem-estar mental dos empregados, para a auto-funcionários só capacitação, apoio social e de satisfação dos salários parecem estar associados com o bem-estar mental, ser. Além disso, esforços como ritmo de trabalho, interrupções, riscos ergonômicos e tensão emocional está negativamente relacionado com os funcionários 'bem-estar mental, nenhum deles parece ser prejudicial para a auto-empregados de bem-estar mental. Na verdade, as interrupções mesmo parecem estar associados positivamente com o bem-estar mental dos auto-empregados. Nossos resultados também indicam que o estado auto-emprego interage com o esforço-recompensa desequilíbrio (perceber a existência de esforços mais elevados do que recompensas no trabalho) na predição de auto-relato bem-estar mental dos participantes. Observou-se que as recompensas que anularia o efeito negativo dos esforços para trabalhadores independentes.

O presente estudo pretende explorar como é que a customização do trabalho dos professores influencia o seu entusiasmo no trabalho. Hipotetizámos que a customização do trabalho que os professores fazem no primeiro período letivo está positivamente associado aos recursos pessoais que possuem no final do 3ª período. Por sua vez, o aumento destes recursos pessoais, nomeadamente da autoeficácia e resiliência, está positivamente associado ao entusiamo no trabalho registado no final do 3ª período. Para testar esta hipótese foram recolhidos dados em dois momentos do tempo: no final do primeiro e no final do terceiro período letivo, 5 meses depois. Uma amostra de 560 e, posteriormente 175 professores, do 2º e 3º ciclos do ensino básico de escolas da região de Lisboa e Vale do Tejo, responderam ao 1º e 2º questionário respetivamente, o que perfez uma amostra de participantes com questionários emparelhados de 84 professores. Os resultados deste estudo mostram que os professores que mais customizam o seu trabalho têm níveis mais elevados de entusiasmo, reportando um maior vigor e dedicação ao seu trabalho cinco meses depois. Os resultados sugerem ainda que esta relação é explicada pelo aumento da autoeficácia e da resiliência, recursos pessoais positivamente associados aos comportamentos proactivos de redesenho do trabalho por parte do professor. As evidências empíricas apontam para a necessidade dos gestores escolares proporcionarem ambientes de trabalho que impulsionem a realização de comportamentos de customização do trabalho por parte dos professores, como forma de incrementar os seus recursos pessoais, bem como o seu entusiasmo no trabalho This study aims to find out how the teachers’ job crafting influences their work engagement. The hypothesis under study is whether the job crafting in the first term is positively associated with personal resources they have at the end of the third term and, in turn, whether the increase of the latter, in particular self-efficacy and resilience, is positively associated with the work engagement experienced at the end of the third term. To test this hypothesis we collected data at two moments – at the end of the first term and at the end of the third term, meaning five months later. A sample of 560 teachers of the Elementary Schools in the region of “Lisboa e Vale do Tejo” answered the first questionnaire and 175 teachers replied to the second questionnaire, whereas 84 teachers answered both questionnaires. The results of this study show that teachers who craft their work have higher degree of engagement, leading to a greater vigor and dedication to his job, even five months later. The study claims that this relationship is explained by the increase in self-efficacy and resilience and, plus, personal resources are positively associated with proactive behaviors of redesign of work by the teachers. Empirical evidence suggests that school managers should provide work environments capable of fostering job crafting to teachers, as a way to enlarge their personal resources, as well as their work engagement.

No presente trabalho procuramos aprofundar o estudo das consequências da criatividade para o bem-estar dos colaboradores. Mais especificamente, analisar a relação entre a criatividade, o afeto positivo no trabalho e o papel moderador da perceção de clima de conformismo dos colaboradores. Recolhemos dados em dois momentos do tempo, numa organização portuguesa do setor dos transportes aéreos. Cada um dos participantes respondeu a dois questionários, com cerca de um mês de intervalo entre cada um. A amostra de participantes emparelhados ficou constituída por 72 colaboradores. Os resultados mostram que o efeito da criatividade no afeto positivo depende da perceção de clima de conformismo que o colaborador tem. Quando o indivíduo perceciona a organização como tendo um clima de conformismo elevado, a criatividade no trabalho revela-se negativamente associada ao afeto positivo no trabalho. Pelo contrário, quando o indivíduo considera que a organização tem um clima de conformismo baixo, o nível de criatividade no trabalho não se encontra associado a mudanças no seu afeto positivo. Estes resultados evidenciam a importância de integrar o contexto e as características da organização no estudo das consequências da criatividade no trabalho. As limitações deste trabalho e sugestões de pesquisas futuras são também apresentadas. In this study we seek a deeper understanding about the creativity consequences on the well-being of employees, taking a special focus in the analysis of the relationship between creativity and positive affect at work and the moderating role by the perceived conformism climate of employees. We collect data on two separate moments in a Portuguese organization in the sector of air transport. Each one of the participants answered two questionnaires, with about one month gap between each one. The final sample was composed of 72 participants. The results show that the effect of creativity on positive affect at work depends on the perceived conformism climate that the employee has. When the individual perceives that the organization has a high conformism climate, creativity at work proves to be negatively correlated with positive affect at work. On the other hand, when the individual believes that the organization has a low conformism climate, creativity level at work is not correlated with changes in their positive affect. These results show the importance of integrating the context and the organization's characteristics within the study of creativity consequences at work. The limitations of this study and suggestions for future research are also presented.

Apesar da existência de vários estudos sobre o comportamento de voz, poucos relacionam estes comportamentos com o clima socio moral da organização. Este estudo pretende enriquecer a literatura ao analisar o efeito moderador da perceção de clima socio moral na relação entre a identificação organizacional e os comportamentos de voz. Com o intuito de analisar estas relações, aplicámos um questionário a 330 funcionários de 37 empresas portuguesas distintas entre si. Os resultados mostraram que os trabalhadores com níveis mais elevados de identificação organizacional utilizam comportamentos de voz promotora somente quando têm uma perceção positiva do clima socio moral. Estes resultados sugerem que juntamente com a identificação organizacional, a melhoria do clima socio moral organizacional é essencial para melhorar os comportamentos de voz dos empregados. In spite of the existence of some studies about voice behavior, only a few relate these behaviors with the socio moral climate. This research intends to fill this gap by analyzing the moderating effect of the socio moral climate in the relationship between organizational identification and promotive voice behavior. Thus, we applied surveys composed by scales thoroughly validated to 330 employees of diversified organizations. The results revealed that the workers with higher levels of organizational identification have more promotive voice behaviors only when they have a positive perception of socio moral climate. These findings suggest that along with organizational identification, the improvement of organizational SMC is essential to enhance employee’s voice behavior.
