Studies have evaluated the outcomes of sexual harassment training, but considerably less research has focused on variables that influence sexual harassment training effectiveness. To address this need, we developed and tested a model of individual and contextual inhibitors of sexual harassment training motivation to learn. Survey data collected from male and female participants across three time points were used to test the mediating role of pessimism about sexual harassment change in the relationship between sexual harassment myth endorsement and motivation to learn, as well as the moderating role of organizational tolerance for sexual harassment on the relation between sexual harassment myth endorsement and pessimism. Results were consistent with the hypotheses, and exploratory analyses also revealed unhypothesized sex differences. The strengths and limitations of the study, implications for practitioners, and directions for future research are discussed. (Contains 3 tables and 3 figures.)

A study was conducted to investigate the effects of gender and work-groups' perceptions of climate for sexual harassment on the relationship between workers' sexual harassment experiences and job-related outcomes. Findings indicate that beneficial work-group climate perceptions buffered men from decrements in job satisfaction and work withdrawal.

This article develops a theoretical model of the impact of workplace incivility on employees' occupational and psychological well-being. In Study 1, the authors tested the model on 1,158 employees, finding that satisfaction with work and supervisors, as well as mental health, partially mediated effects of personal incivility on turnover intentions and physical health; this process did not vary by gender. Study 2 crossvalidated and extended these results on an independent sample of 271 employees, showing negative effects of workgroup incivility that emerged over and above the impact of personal incivility. In both studies, all results held while controlling for general job stress. Implications for organizational science and practice are discussed. The authors build an integrated model of the process by which academic sexual harassment undermines women's well-being; also examined is harasser power as a potential moderator of this process. Data from 1,455 college women suggest that sexual harassment experiences are associated with increased psychological distress, which then relates to lower academic satisfaction, greater physical illness, and greater disordered eating. The cumulative effect is greater disengagement from the academic environment, which in turn relates to performance decline (i.e., lower grades). Regardless of how frequently the harassment occurred, academic satisfaction was lower when the harassment came from higher-status individuals (i.e., faculty, staff or administrators). At the same time, harassment was equally detrimental to mental health, regardless of who perpetrated it. The article concludes with implications for theory, research, and intervention. This study explored the underlying structure of women's coping with sexual harassment from a Rational--empirical approach. On the basis of multidimensional scaling, clustering, and confirmatory factor analysis across 8 data sets, 4 clusters of coping behaviors emerged, with little variance across the data sets. These clusters bear resemblance to Moos and colleagues' (C. J. Holahan, R. H. Moos, & J. A. Schaefer, 1996; R. Moos, 1992; R. H. Moos & J. A. Schaefer, 1993) distinction between coping strategies that differ in both method and foci. The four clusters that emerged are behavioral engagement, behavioral disengagement, cognitive engagement, and cognitive disengagement. This framework provides insight into the complex forms that women's coping with sexual harassment takes and has important legal implications.

Research has consistently documented a discrepancy between experiencing offensive sex-related behaviors and labeling these situations as sexual harassment, leading to several attempts to understand this phenomenon. The authors propose that the issue of why it is that women who report such experiences generally do not indicate that they have been sexually harassed is an important psychological question, and may provide a path through the nested meanings of workplace harassment. The authors argue for the value of moving beyond a descriptive approach to this issue by examining the effects of self-labeling on the psychological, health, and work-related outcomes of unwelcome, sex-related experiences. They present data from female employees working in 3 separate organizations, demonstrating that women exposed to such behaviors report very similar consequences, whether they label their experiences as harassment or not.

Recently the focus of sexual harassment research on the harassment of women by men has been challenged. Treatments of sexual harassment of men, however, have generally ignored power differentials between the genders. Our analysis predicts that behaviors identified as harassing by men stem from negotiations of gender in the workplace that challenge male dominance, whereas behaviors experienced by women as sexually harassing reinforce female subordinance. Consistent with our predictions, results indicated the following: men are considerably less threatened than women are by behaviors that women have found harassing; men find sexual coercion the most threatening form of harassment; men as well as women sexually harass men; and men identify behaviors as harassing that have not been identified for women. Results also showed signs of backlash among men against organizational measures that address sexual harassment and discrimination against women. Implications for psychological and legal definitions of sexual harassment of men are discussed.

Training is recommended as an important human resource management (HRM) practice to prevent mistreatment and enhance civility, but little is known about what influences the effectiveness of civility training. The central aim of this study was to address how workgroup conditions influence employees' attitudes about civility training and motivation to learn, which previous research shows is a predictor of training outcomes. Predictors were posited to include psychological and workgroup climate for civility, and personal and ambient mistreatment experiences. These predictors were hypothesized to drive positive (training discrepancy) and negative (training skepticism) pre‐training attitudes, which in turn were expected to influence motivation to learn. Results suggest the influence of climate for civility and mistreatment experiences on motivation to learn is largely indirect via pre‐training attitudes. Training skepticism and training discrepancy have conflicting influences on motivation to learn. Findings provide an empirical basis for HRM professionals to maximize employee motivation to learn in their own civility interventions. [ABSTRACT FROM AUTHOR]

Sexual harassment awareness training is crucial for both legal defensibility purposes and for creating a psychologically safe environment for employees. Using a pretest/posttest design in an organizational setting, this study examined the simple and interactive effects of two individual perceptions toward the training context—cynicism toward organizational harassment change and perceived unit ethical climate—on posttraining knowledge and myth-based attitudes regarding sexual harassment. With the exception of a marginally significant effect of cynicism on posttraining knowledge, the outcomes were largely unaffected by either of the predictors, individually. However, cynicism toward organizational harassment change and perceived unit ethical climate interacted to predict both outcomes, such that training outcomes particularly suffer when individuals are cynical toward organizational change and perceive the work group as unethical. This underscores the importance of consideration of both organizational and work group levels of context simultaneously, in evaluating effectiveness, as well as the need for the organization to communicate a congruent harassment-free workplace message at both the unit and organizational levels. In addition, we examined the mediating role of motivation to learn on these relationships but found no evidence of indirect effects. Implications for theory and practice are discussed.
