In response to recent calls to incorporate Implicit Trait Policies (ITPs) into personality research, the current study examined the construct-related validity of ITP measures. ITPs are defined as implicit beliefs about the effectiveness of behaviors that reflect a certain trait. They are assessed by utilizing the methodology of Situational Judgment Tests. We empirically examined ( N = 339) several underlying key assumptions of ITP theory, including trait-specificity, the relation to personality traits, their context-independence, and the relation to general domain knowledge. Overall, our results showed little support for these assumptions. Although we found some confirmation for expected correlations between ITPs and personality traits, most of the observed variance in ITP measures was either method-specific or due to measurement error. We conclude that the herein examined ITP measures lack construct-related validity and discuss implications for ITP theory and assessment.

Objective The symmetry principle and the frame-of-reference perspective have each made contributions to improving the measurement of personality. Although each perspective is valuable in its own right, we argue that even greater improvement can be achieved through the combination of both. Therefore, the goal of the current article was to show the value of a combined lens-model and frame-of-reference perspective. Method We conducted a literature review to summarize relevant research findings that shed light on the interplay of both perspectives and developed an integrative model. Results Based on the literature review and on theoretical grounds, we argue that a basic premise of the frame-of-reference literature--that personality items are open to interpretation and allow individuals to impose their own contextual framings--should be considered from a symmetry perspective. Unintended context-specificity in items may "spread" to personality facets and domains, and thus, impact the symmetry of personality measures with other criteria. As the individuals ' frames-of-reference and (a)symmetric relationships are not always apparent, we term them as "hidden." Conclusions The proposed combination of lens-model and frame-of-reference perspectives provides further insights into current issues in personality research and uncovers important avenues for future research.

Greed, the insatiable and excessive desire and striving for more even at the expense of others, may be directed toward various goods. In this article, we propose that greed may be conceptualized as a domain-specific construct. Based on a literature review and an expert survey, we identified 10 domains of greed which we operationalized with the DOmain-SPEcific Greed (DOSPEG) questionnaire. In Study 1 ( N = 725), we found support for the proposed structure and convergent validity with related constructs. Bifactor-(S-1) models revealed that generic greed is differentially related to the greed domains, indicating that generic greed primarily captures a striving for money and material things. In the second study ( N = 591), we found that greed domains had incremental validity beyond generic greed with regard to corresponding criteria assessed via self- and other-reports. We conclude that greed can be conceptualized as a domain-specific construct and propose an onion model reflecting this structure.

Recent research challenges the importance of situation descriptions for situational judgment test (SJT) performance. This study contributes to resolving the ongoing debate on whether SJTs are situational measures, by incorporating findings on person × situation interactions into SJT research. Specifically, across three studies (NTotal = 1,239), we first tested whether situation construal (i.e., the individual perception of situations in SJTs) predicts responses to SJT items. Second, we assessed whether the relevance of situation construal for SJT performance depends on test elements (i.e., situation descriptions and response options) and item features (i.e., description-dependent vs. description-independent SJT items). Lastly, we determined whether situation construal has incremental validity for job-related criteria over and above SJT performance. The results showed that, for most SJT items, situation construal significantly contributed to SJT performance, even if only response options were available. This was also true for SJT items that are significantly more difficult to solve when situation descriptions are omitted (i.e., description-dependent SJT items). Finally, situation construal explained variance in relevant criteria over and above SJT performance. Despite recent efforts to reconceptualize SJTs, our results suggest that they can still be viewed as situational measures. However, situation descriptions may be less crucial for these underlying situational processes. Theoretical and practical implications are discussed.

Recent research has shown that many text-based situational judgment test (SJT) items can be solved even when the situational descriptions in the item stems are not presented to test takers. This finding challenges the traditional view of SJTs as low-fidelity simulations that rely on 'situational' (context-dependent) judgment. However, media richness theory and construal level theory suggest that situation descriptions presented in a richer and more concrete format (video format) will reduce uncertainty about inherent requirements and facilitate the perception that the situation is taking place in the here and now. Therefore, we hypothesized that situational judgment would be more important in video situation descriptions than in text situation descriptions. We adapted a leadership SJT to realize a 3 (situation description in the item stem: video vs. text vs. none) x 2 (response format: video response options vs. text response options) between-subjects design (N = 279). Participants were randomly assigned to one of the six conditions. The removal of video-based situation descriptions in item stems led to an equivalent decrease in SJT scores as the removal of text-based situation descriptions in item stems (video-based version: Cohen's d = 0.535 vs. text-based version: Cohen's d = 0.531). SJT scores were also contingent on the presentation format of both situation descriptions and response options: The highest scores were observed when situation descriptions and response options were presented in the same format. Implications for SJT theory and research are discussed. Practitioner points The presentation format did not moderate the effect of omitting situation descriptions in SJTs - that is, the context dependency of SJT performance did not increase when the SJT was administered in a video-based rather than a text-based format. The elimination of situation descriptions in item stems had a medium effect on overall test scores: SJT scores were significant lower without situation descriptions in comparison to SJT scores with situation descriptions (video-based version: Cohen's d = 0.535 vs. text-based version: Cohen's d = 0.531). It is important to match the stimulus and response formats in SJTs.

Picture–story exercises (PSE) form a popular measurement approach that has been widely used for the assessment of implicit motives. However, current theorizing offers two diverging perspectives on the role of pictures in PSEs: either to elicit stories or to arouse motives. In the current study, we tested these perspectives in an experimental design. We administered a PSE either with or without pictures. Results from N = 281 participants revealed that the experimental manipulation had a medium to large effect for the affiliation and power motive domains, but no effect for the achievement motive domain. We conclude that the herein chosen pictures cues function differentially across motives, as they aroused the affiliation and power motives, but not the achievement motive.

Recent theorizing and empirical evidence suggesting that Situational Judgment Tests (SJTs) are more context-independent than previously thought has sparked a debate about the role of situation descriptions in SJTs. To contribute to this debate and add to our understanding of how SJTs work, this article conceptually embeds SJT performance in a situation construal model and examines the effects of situation descriptions on the construct saturation and predictive validity of SJT scores, as well as on applicant perceptions. Across two studies (N = 1,092 and 578) and different SJTs, personality and cognitive ability were equally important determinants of SJT performance regardless of whether situation descriptions were presented or omitted. The effects of removing situation descriptions on the criterion-related validity of SJT scores differed depending on the breadth of the criteria. For predicting global job performance criteria (in-role performance and organizational citizenship behavior), SJT validity was not significantly affected, whereas it decreased for predicting more specific criteria (interpersonal adaptability, efficacy for teamwork). Finally, the effects of omitting situation descriptions in SJTs on applicant perceptions were either negligible or small. Implications for SJT theory, research, and design are discussed. A large body of research has examined the link between personality and face-to-face (FtF) communication knowledge, skills, abilities, and other characteristics (KSAOs). With the rise of digital media, text-based computer-mediated (CM) communication KSAOs have gained increasing attention. We conducted two studies to investigate how personality relates to KSAOs in the different contexts of FtF and CM communication. Contrasting perspectives hypothesize that the results in the FtF and CM contexts would be very similar or distinctly different. In Study 1 (n = 454), an online panel study, the Big Five personality dimensions were assessed and their relationships to FtF and CM communication KSAOs were investigated. Structural equation models and relative weight regression analyses showed that these personality dimensions, mostly extraversion and neuroticism, explained more variance in FtF as compared to CM communication KSAOs. Study 2 (n = 173), conducted in a laboratory context, showed similar results compared to Study 1. In addition, when the Big Five personality dimensions were assessed with a CM frame of reference, more variance was explained in CM than in FtF communication KSAOs. These results point to the importance of considering context effects in communication and in personality research: FtF and CM communication KSAOs need to be differentiated. If not properly contextualized, the relevance of personality and communication competencies in predicting criteria may be underestimated due to contextual mismatches.

Asynchronous video interviews (AVIs) are increasingly used to preselect applicants. Previous research found that interviewees in AVIs receive better interview ratings compared to other forms of interviews. It has been suggested that this difference could be due to the preparation time given for each AVI question. A pilot study confirmed that preparation time in AVIs is indeed beneficial for interview performance. Furthermore, our main study replicated the significant effect of preparation time on interview performance and revealed that it was mediated by active response preparation, whereas no mediation effects were found for strain and for the use of impression management. Finally, preparation time had no direct effect on fairness perceptions but a positive indirect effect via honest impression management., Practitioner points It was previously suggested that applicants receive better interview ratings in asynchronous video interviews (AVIs) than in synchronous interviews because of the preparation time that is provided for each question in an AVI. Our results confirmed that preparation time in AVIs indeed leads to better interview performance ratings. The positive effects of preparation time were due to active response preparation (i.e., interviewees made notes and structured their answers). Abstract. Although the vast majority of validation studies rely on correlational validity evidence, there is an increased recognition that validity should also focus on whether variations in the focal psychological attribute lead to variations in the measurement outcomes. Therefore, calls have been made that validity evidence should also be gathered through experiments. Existing experimental validation strategies focus on manipulating psychological attributes and their effects on measurement outcomes. In the current manuscript, we present an additional and complementary approach that focuses on manipulating test elements (instead of psychological attributes) that are considered indispensable for test functioning. Examples from personality, situational judgment, emotional intelligence, and reading comprehension domains are presented to illustrate our approach. The presented approach is integrated into existing validation strategies.

The current study builds on the current scholarly debate about SJTs potentially being less situational than previously assumed. Specifically, we respond to recent calls to examine general (situation unspecific) information included in response options as a guide to SJT responses. Across three consecutive studies and three different forms of SJT administration (standard, without situation descriptions, under fake‐good instructions), the relevance of social desirability of response options on SJT responses was examined. Results suggest that social desirability of response options is significantly related to test takers’ response. This finding generalized across different forms of SJT administration. Across studies and together with the plausibility of response options, desirability explained about one‐third of reliable variance in test takers’ response to an SJT. Implications for SJT theory and development are discussed.

The financial crisis in 2008 and 2009 has sparked considerable interest among researchers in individual differences in greed. Recently, five scales have been independently developed to assess the construct of trait greed. Definitions of greed underlying these scales have a lot in common, but also deviate regarding some important aspects. In the current study, we investigated the convergent validity of these scales. We found that, despite the conceptual differences, these scales converged on a common latent factor. Moreover, evidence regarding reliability, construct- and criterion-related validity support the notion that the five scales are largely similar and, in general, well suited to assess the targeted construct. We discuss how the conceptual differences between the definitions might reveal insights into the nature of the construct of greed.

While people's willingness to work hard can be reduced in teams (i.e., effort losses in teams as compared with individual work), it is less recognized that teamwork can also stimulate additional efforts (i.e., effort gains). Building on and extending existing theory, we (a) suggest an integration of these two research streams, and (b) provide evidence for team-related effort gains in action teams. In a first study, we tested our predictions by reanalyzing a field data set of 302,576 swimming performances in individual and relay races (Neugart & Richiardi, 2013). Consistent with our hypotheses, we observed a linear increase in effort across the relay. The first relay swimmers showed effort losses in the relay as compared with the individual competition whereas the remaining relay swimmers showed effort gains. However, this was only evident (a) when team members could realistically expect meaningful team outcomes in return for their performance, and (b) when the valence of these outcomes was equivalent to individual competitions. If such favorable conditions were not given, we found effort losses in team as compared with individual competitions at all relay positions. Results of a second study (N = 228) showed that the linear increase in effort across the relay was indeed attributable to the team members' serial position and not to their relative strength. Together, the studies demonstrate the motivating potential of teamwork even in the high performance contexts of action teams, such as competitive sports relays, where athletes are already highly motivated in their individual competitions. When situational judgement tests (SJTs) began to regain popularity among the scientific community in the 1990s, there was an implicit notion that they captured contextdependent knowledge. In fact, the term ‘situational judgement’ carries the connotation of test‐takers’ responses being more effective when they consider the specifics of the situation. In recent years another perspective has emerged, which views SJTs as capturing relatively context‐independent knowledge (or general domain knowledge; Motowidlo, Crook, Kell & Naemi, 2009; Motowidlo, Hooper & Jackson, 2006a). Although SJTs and their items will often fall somewhere between these two perspectives, we posit in this chapter that it might be useful to distinguish between them. So far, there has been no review of the SJT literature in terms of these two approaches. This is understandable, as over the years the two perspectives have emerged alongside each other. Therefore, the aim of this chapter is to review SJT research according to these two approaches.

In spite of the increasing demand for virtual cooperation, still relatively little is known about the knowledge, skills, abilities, and other characteristics (KSAOs) individuals need for virtual teamwork. Thus, the current paper aims at synthesizing the existing literature into a comprehensive model of virtual teamwork KSAOs. To this end, we review (a) existing frameworks of KSAO requirements for virtual teamwork, (b) challenges posed by different facets of virtuality, and (c) KSAOs particularly relevant for meeting the identified challenges. The results of this review are integrated into a holistic model of virtual teamwork KSAOs with distal characteristics (personality, experience) and more proximal qualities (knowledge, skills, and motivation). Research gaps as well as avenues for future research will be outlined and applications for virtual team staffing and training will be discussed.

This study investigated the convergence of knowledge, skills, abilities, and other characteristics (KSAOs) required for either face-to-face (FtF) or text-based computer-mediated (CM) communication, the latter being frequently mentioned as core twenty-first century competencies. In a pilot study (n = 150, paired self- and peer reports), data were analyzed to develop a measurement model for the constructs of interest. In the main study, FtF and CM communication KSAOs were assessed via an online panel (n = 450, paired self- and peer reports). Correlated-trait-correlated-method minus one models were used to examine the convergence of FtF and CM communication KSAOs at the latent variable level. Finally, we applied structural equation modeling to examine the influence of communication KSAOs on communication outcomes within (e.g., CM KSAOs on CM outcomes) and across contexts (e.g., CM KSAOs on FtF outcomes). Self-reported communication KSAOs showed only low to moderate convergence between FtF and CM contexts. Convergence was somewhat higher in peer reports, but still suggested that the contextualized KSAOs are separable. Communication KSAOs contributed significantly to communication outcomes; context-incongruent KSAOs explained less variance in outcomes than context-congruent KSAOs. The results imply that FtF and CM communication KSAOs are distinct, thus speaking to the consideration of CM KSAOs as twenty-first century competencies and not just a derivative of FtF communication competencies. In two studies we investigated whether student-reported mathematics attitudes, conceptualized with the theory of planned behavior, incrementally contributed to students' mathematics grades over and above cognitive ability and the Big Five personality dimensions. College students from Germany (n = 179) and Belarus (n = 202) participated. Results highlighted the importance of attitudes for mathematics achievement, with attitudes toward mathematics incrementally explaining 25% (Germany) and 7% (Belarus) of variance in mathematics grades over and above students' cognitive ability and Big Five personality dimensions. The overall model that included the three construct domains accounted for 45% (Germany) and 27% (Belarus) of variation in mathematics grades. We argue that because attitudes may be more malleable than broad personality and cognitive ability characteristics, our findings are particularly important in the context of intervention development.

Despite the common belief that situation descriptions in SJTs are central to the measurement of targeted constructs, recent studies demonstrated that omitting situation descriptions had only minor effects on SJT performance and validity. However, these results might be due to the fact that traditional SJTs often fail to assess well-defined constructs. So, we aimed to examine the relationships between construct-driven SJT scores with and without situations and self- and peer-rated personality dimensions (N = 158). Results revealed almost no difference in construct-related validity between both versions. The conscientiousness facet emerged as the only exception, for which the SJT scores without situation descriptions yielded a significantly higher convergent correlation.

The ability to generate options for action is crucial for everyday life decision-making. In this article, we propose and test a model of the cognitive underpinnings of option generation in everyday life situations. We carried out a laboratory study using measures of a wide range of cognitive functions and asked participants (N = 157) to generate options for actions for different everyday life decision-making scenarios. The results of a latent variable analysis show that the cognitive underpinnings of option generation are consistent across different everyday life situations and, hence, option generation can be conceptualized as a general construct. Moreover, the results of a confirmatory factor analysis reveal that, when controlling for the shared variance among the cognitive processes assessed, verbal fluency, working memory capacity, ideation fluency, and processing speed predicted option generation. These findings suggest that option generation in everyday life situations can be distinguished from other cognitive constructs, such as divergent thinking (in terms of ideas' originality) and long-term memory.

Skorski, Extebarria, and Thompson (2016) aim at our article on relay swimmers (Hüffmeier, Krumm, Kanthak, & Hertel, 2012). We have shown that professional freestyle swimmers at relay positions 2 to 4 swam faster in the relay than in the individual competition if they had a high chance to win a relay medal. After applying a reaction-time correction that controls for different starting procedures in relay and individual competitions, Skorski et al. (2016) conclude that swimmers in relays do not swim faster. At first sight, their results appear to show this very pattern. However, we argue that the authors’ findings and conclusion—that our finding is a myth—are not warranted. First, we have also controlled for quicker reaction times in the relay competition. Our correction has been based on the swimmers’ own reaction time data rather than on a constant reaction time estimate and is, thus, more precise than theirs. Second, Skorski et al. treat data from international and national competitions equally although national relay competitions are less attractive for the swimmers than national individual competitions. This difference likely biases their data towards slower relay times. Third, the authors select a small and arbitrary sample without explicit power considerations or a clear stopping rule. Fourth, they unfavorably aggregate their data. We conclude that the reported results are most likely due to the methodological choices by Skorski et al. and do not invalidate our findings.

Competency models are available for many aspects of work that cut across various occupations (such as leadership, teamwork, etc.). Although virtual teamwork has developed to a highly prevalent aspect of work, very little is known about the knowledge, skills, abilities, and other characteristics (KSAOs) required. In the current study, KSAO requirements of virtual and traditional business teams (n = 175 and 205, respectively) were compared and aligned to the Great Eight competency model. Results showed that KSAOs pertaining to Leading and Deciding and to Analyzing and Interpreting were more important in virtual teams. Conversely, virtual and traditional teams did not differ in terms of broad personality (Big Five) requirements. Together, these findings contribute to deeper knowledge on selection and training in virtual teams.

Summary This study addresses coping processes as explanation of age-related differences in strain experience. Based on the life-span theory of control, we posit that older workers employ more active problem-focused and more active emotion-focused coping strategies than younger workers, which should mediate age effects on strain at work. The correlation between age and passive avoidance coping, in contrast, is expected to be qualified by external resources such as job control. Hypotheses were tested in a two-wave panel study (8 months lag) with 634 workers (age range 16–65 years). Job demands were considered as control variables. As predicted, older as compared with younger workers reported more active problem-focused coping, which mediated age differences on strain in the longitudinal analysis. No mediation was found for active emotion-focused coping. Moreover, age-contingent effects of passive avoidance coping were moderated by job control. When job control was low, younger as compared with older workers reported more avoidance coping, which in turn decreased strain in the longitudinal analysis. Finally, reverse longitudinal effects of age-contingent strain on active problem-focused and active emotion-focused coping provide initial evidence for age-contingent resource spirals. Was bedeutet „Evaluation“? Welche Formen der Evaluation kann man unterscheiden? Nach der Klarung dieser Eingangsfragen beschaftigen wir uns im vorliegenden sechsten Buchkapitel damit, welche Erfolgskriterien zur Beurteilung des Nutzens von Vorgehensweisen und Verfahren der Eignungsbeurteilung herangezogen werden und wie Informationen aus verschiedenen Quellen zu einem Gesamturteil integriert werden konnen. Dabei stellen wir Forschungsergebnisse zur Kriteriumsgultigkeit der aus gangigen Auswahlverfahren abgeleiteten Eignungsbeurteilungen vor. (z.B. Assessment Centern, Eignungsinterviews, Personlichkeitsfragebogen). Auserdem erlautern wir, welche Randbedingungen (Grundquote und Selektionsquote) zu gunstigen bzw. ungunstigen Trefferquoten fuhren. Schlieslich zeigen wir, wie der monetare Nutzen von Vorgehensweisen und Verfahren der Eignungsbeurteilungen geschatzt werden kann.

In the light of an aging workforce, age differences in workers’ motives are important guidelines for an age-differentiated human resource management. Whereas research has addressed age differences in explicit work values or motives, age differences in implicit motives and in the congruency between implicit and explicit motives (i-e-congruency) have been neglected so far. In two studies (N = 201 and 751), we investigated chronological age as a moderator of the relationship between i-e-congruency and job satisfaction. In general, we expected that high i-e-congruency is positively related to job satisfaction. Moreover, life-experience and a change in future-work time-perspective should lead to higher i-e-congruency for older than for younger workers. Finally, we hypothesized that the relationship between i-e-congruency and job satisfaction is moderated by workers’ age such that i-e-congruency is more strongly related to job satisfaction for older than for younger workers. Results supported our hypotheses in the affiliation motive domain. Implications for workers’ careers and an age differentiated human resource management are discussed.

A growing body of research shows that individual differences in working memory capacity play a pivotal role for a large number of higher order cognitive tasks. Surprisingly, however, the impact of individual differences in working memory capacity on group performance has received little attention. In this conceptual article, we focus on three typical group tasks (group idea generation, group decision making, group judgment) and, for each task, provide an analysis of how individual differences in working memory capacity might affect group performance. Our key idea is that group interaction is a cognitively demanding task as group members have to continuously monitor the ongoing conversation, hold their ideas in memory, integrate the information put forth by others, and update their mental representations accordingly. Therefore, individual differences in working memory capacity are presumed to have a profound impact on how people process information during group interaction.

Recent findings suggest that the role of specific cognitive abilities in predicting work-related criteria may be critical and may add to the widely demonstrated importance of general mental ability. To summarize and organize these findings, the current paper puts forward two perspectives on the role of specific cognitive abilities in predicting work-related outcomes. Similarities and discrepancies of these perspectives are outlined together with suggestions for boundary conditions of the dominance of general versus specific cognitive abilities. Finally, avenues for future research within and across the two perspectives are discussed.

Purpose – The ongoing demographic changes in many industrialized countries affect managerial decisions in many ways, and require sound knowledge of systematic age differences in central work-related variables. The current paper aims to address age differences in the experience of work-related stress. Based on life-span approaches, the authors focus on age differences in different components of the work-related stress process and meta-analyze existing empirical studies on the relationship between age and short-term indicators of work-related stress (i.e. irritation). In the light of the current demographic change, organizations need to be aware of factors influencing job satisfaction of older workers in order to maintain high motivation and commitment. The present study addresses this issue by examining the moderating effect of age on the relationship between needs–supply fit and job satisfaction. Based on the general assumption that older workers are more sensitive to circumstances that threaten their well-being (Carstensen, 2006), we hypothesize that older as compared to younger workers should react more negatively to a misfit between their needs and available job supplies. Hence, older as compared to younger workers should report lower levels of job satisfaction when experiencing a misfit between needs and supplies. PurposeEstablished measures of work values were often developed without consideration of age‐related differences, and thus might not be sensitive for values that are only relevant for specific subgroups (i.e. older workers). Therefore, the purpose of this paper is to introduce a new measure that reflects a broad range of different work values including those of special interest for older workers (generativity values). The Munster Work Value Measure (MWVM) covers 21 work values from five value clusters, and combines a rating and ranking version.Design/methodology/approachThe theoretical concept of the MWVM integrates various approaches from work motivation research. Reliability and validity of the MWVM are examined in two studies (n=81, n=471) using confirmatory factor analysis and multidimensional unfolding as well as concurrent data of organizational citizenship behavior and age‐related differences in work values.FindingsThe assumed structure of the MWVM was largely supported in both studies and for both the ranking and the rating versions of the MWVM. Moreover, correlational data supported the external validity of the MWVM.Research limitations/implicationsFurther validation research is desirable, together with benchmark data for specific subgroups (age, gender, occupations).Practical implicationsThe MWVM qualifies as an efficient screening tool of motivational profiles and provides a basis for age‐sensitive human resource management.Originality/valueThe MWVM is the first measure that covers a broad range of work values including those of particular importance to older workers. The current study aimed at applying a broad model of cognitive functions to predict performance in science and language courses at school as well as performance in a science course at university. We hypothesized that performance in science courses was predominantly related to the cognitive function known as relational integration, whereas performance in language courses should be best explained by individuals' short-term memory capacity. The sample consisted of 161 German undergraduate students who were asked to complete 33 cognitive tasks. School grades were also obtained. The analyses revealed that relational integration incrementally explained variance in science grades. Short-term memory acted as a predictor of language grades. However, mental speed was also substantially related to language grades. Predicting university exam scores revealed that short-term memory yielded an incremental predictive power. We conclude that academic performance requires different cognitive functions depending on a domain of study.
