В статье рассматривается опыт управления развитием кадрового потенциала высшей школы на примере крупнейшего регионального вуза - Уральского федерального университета (УрФУ) - в условиях инновационных изменений в системе менеджмента. Основной целью статьи является изучение современного состояния вопросов профессионального развития академического, научного и административного персонала университета, поиск путей улучшения количественных и качественных показателей человеческого потенциала вуза. Для достижения обозначенной цели в статье представлен обзор актуальных управленческих подходов к развитию кадрового потенциала высшей школы, основанный на анализе современных концепций управления талантами, экспертного дискурса, лучших практик зарубежных и отечественных университетов. Особое внимание уделяется опыту проведения некоторых организационно-функциональных изменений в управлении персоналом УрФУ, а также результатам социологического исследования мотивации преподавателей вуза на профессиональное развитие и удовлетворенности трудом. В результате анализа деятельности исследуемого университета по профессиональному развитию персонала авторы статьи приходят к выводу о децентрализации и фрагментарном характере выполнения данной функции с точки зрения организационного дизайна. Функция развития персонала реализуется рядом различных структурных подразделений, часто даже не взаимодействующих между собой. Этот факт свидетельствует об отсутствии системного подхода к решению задачи повышения кадрового потенциала вуза. Тем не менее в качестве положительной тенденции следует отметить изменения, произошедшие в УрФУ, затронувшие в числе прочего и кадровый менеджмент. В настоящее время управле- ние кадровым потенциалом вуза включено в зону ответственности первого проректора, начаты реструкту-ризационные процессы в построении организационной структуры управления кадрами. Другим положительным опытом можно назвать формирование традиции ежегодного мониторинга удовлетворенности персонала деятельностью УрФУ. В то же время методика данного социологического опроса не позволяет получить информацию, требующуюся для выработки «точечных» управленческих решений по комплексу мероприятий, направленных на повышение качества человеческого капитала университета. Следовательно, необходима разработка нового инструментария мониторингового исследования, отвечающего вышеперечисленным задачам. В качестве одного из примеров возможного подхода к оценке уровня мотивации на развитие и удовлетворенности трудом профессорско-преподавательского состава вуза в статье приводятся результаты пилотного среза самочувствия академического персонала в условиях текущих инновационных изменений. Обобщение теоретических подходов к решению проблемы повышения кадрового потенциала в высшей школе позволило авторам утверждать, что наиболее отвечающей данной задаче является концепция управления талантами. В статье рассматриваются лучшие практики развития работников, обладающих высоким профессионально-личностным потенциалом, двух крупнейших зарубежных университетов и одного из российских вузов. На основе синтеза теории и практики авторами выработан ряд практических рекомендаций, направленных на повышение эффективности управления кадровым потенциалом университета: обоснована необходимость создания Координационного совета по развитию кадрового потенциала университета; разработки концепции деятельности Центра развития персонала, призванного обеспечить выход на новый уровень управления талантами в вузе; обозначены вопросы, требующие особого внимания для поиска управленческих решений в области политики развития кадрового потенциала университета. The article analyses the experience of managing university personnel potential using the example of the largest university in the region, Ural Federal University (UrFU) in the context of innovative changes in the management. The main task of the article is to study the current state of professional development of academic, teaching and administrative staff of the university; find ways of improving qualitative and quantitative performance indicators of university human potential. In order to achieve the stated goal the article presents a review of relevant managerial approaches to developing university personnel potential based on the analysis of modern talent management concepts, expert discourse, best practices of national and foreign universities. Particular attention is paid to experience of conducting organizational and functional changes in UrFU personnel management as well as results of sociological research on university lecturers' motivation towards professional development and their satisfaction with their work. Having conducted the analysis of university activities on personnel professional development authors come to the conclusion on decentralization and fragmentary character of this function from the point of view of organizational design. Personnel development function is implemented by several structural units and frequently these efforts are not coordinated. This demonstrates absence of systematic approach to solving the task of upgrading university personnel potential. Nevertheless there have been positive changes at the UrFU, including personnel management system. At present personnel potential management falls under supervision of the first vice rector: restructuring of personnel management system organization has begun. Another positive change is the formation of an annual monitoring of staff satisfaction with UrFU activities. At the same time methods involved in this poll do not let us obtain information required for formulating targeted managerial solutions for the set of events aimed at improving university human resource quality.. Therefore we need to develop new monitoring instruments that would fulfill the above mentioned tasks. As one of the examples of a possible approach to evaluating development motivation level and satisfaction among teaching and academic staff of the university the article presents the results of pilot research of academic staff state in the context of undergoing innovation changes. Summing up theoretical approaches to solving the problem of upgrading university staff potential allows for stating that talent pool management concept fits the current task best. The article looks into the best practices of developing employees with high professional and personal potential at two major foreign universities and one leading Russian university. On the basis of theory and practice synthesis authors formulate a set of practical recommendations aimed at upgrading university staff potential efficacy management; the need for creating Coordination council on developing university staff potential is explained; designing the concept of Personnel Development Center aimed at entering a new level of talent pool management at the university. The article also identifies aspects requiring particular attention for searching managerial solutions in the field of university personnel potential development policy.

The senior pupils development motivation is affected by speciality and education that pupils are going to achieve in the future. If pupil is attracted by activity that requires creative initiative or by needs to express themselves in any field of life, that choice will stimulate his creative activity further. In other case it is very likely that need for creative self-expression is damned to disappear. The inferiority complexes that appeared in teen ages, very high self-criticism, diffidence also affects theatrical development motivation in a negative way. In the proceeding, the scientific issue raised – how improvisation can be employed to stimulate the senior pupils theatrical development motivation. For the issue resolution, the K. Johnstone author improvisation method and V. Spolin theatrical games methods are involved. The investigation subject is stimulation of senior pupils theatrical development motivation by means of improvisation. The proceedings object is to reveal effect of improvisation for senior pupils theatrical development motivation. The literature analysis confirmed that pupil gets motivated only when teaching satisfies his or her confidence, respect, self-expression, cognitive and functional treat needs. It has been defined that K. Johnstone and V. Spolin author improvisation methods due to their playing nature, satisfy functional treat needs.
